
This study examines how educational leaders establish a culture of trust in newly built schools. Based on field observations in rural Chinese schools, the research identifies a correlation between high teacher turnover rates and trust deficits, proposing a dual solution: enhancing teachers' intrinsic values (professional ethics, identity, etc.) and fostering a trust-based institutional environment. By integrating three theoretical frameworks—transformational leadership, distributed leadership, and trust leadership—with graphical analysis and case studies, it systematically demonstrates how mutual trust between principals and teachers influences teaching performance. The study proposes three actionable strategies: establishing a fair evaluation system, implementing trust-based participatory incentives, and nurturing emotional connections, while critically addressing limitations (e.g., time requirements, optimal trust calibration).
